Creating an Employee Development Plan for Improved Employee Performance
The old expression, “failing to plan is planning to fail" also applies to employee development. In my recent article (http://www.optimusperformance.ca/managing-employees-for-change-improved-productivity/) about a leaders' struggle to deal with employees being resistant to change, I wrote that strategic planning for employee development is a practice that a leader must undertake to avoid this dilemma. Developing a human resource or employee development plan is often the responsibility of the human resource department if there is one. From my perspective, it's the leader’s responsibility because the leader is accountable for the performance of the department and each employee. You may walk straight to the finish line at 5 kms per hour, Or you may extend your route, take more time as you have to travel more distance, but collect the speed boost on the way so you go faster at the end at around 20 km per hour. 7 Strategies for Overcoming Resistance to Change

In modern organizations with flatter hierarchical structures, these high impact teams are smaller, more agile, and themselves structured to benefit from individual specialization without regard for a ‘pecking order’. Even though these teams are designed to provide maximum flexibility in a constantly changing environment, it is likely that an organization will still experience resistance to change. Overcoming resistance to change in the workplace doesn’t have to be a constant battle. Even though change is ever present, both in the market and within organizations transition does not need to be a struggle, especially regarding those that will help the team in the long run. With a forward looking and proactive strategy, resistance to change is first reduced and then eliminated. 7 things to do to eliminate resistance to change Leadership is an organizational imperative when managing change, and leaders who inspire a cultural shift in their staff have the greatest success in managing change. In a 2013 PwC survey, nearly two thirds of staff surveyed felt that a top leader is in charge of change management and almost half felt that top leaders should be in charge of cultural change. The good news here is that the same number of people who felt that cultural change is also their responsibility. The bad news is that only 14% saw any responsibility for change management falling on their shoulders. The harsh reality is that effective change is determined by having in place a corporate culture conducive to change. It is here that inspirational leadership in flat hierarchical structures is, perhaps, at its most potent. Here are seven strategies for overcoming resistance to change in the workplace: 1. Structure the team to maximize its potential Give team members appropriate roles and responsibilities that use skills to their best advantage, while also providing the potential for personal and team development. 2. Set challenging, achievable, and engaging targets Be clear in guidance about goals and targets. Break change projects into smaller milestones, and celebrate achievements. Goals should be seen as progressive and in line with values and beliefs. 3. Resolve conflicts quickly and effectively Utilize the seven methods of care-fronting to regulate and control communicative breakdowns. Encourage openness and honesty and engender an environment of mutual trust and respect. 4. Show passion Communicate passionately and be an example of belief in the future vision. When other people see leaders’ behaviors emulating those required by change, they more quickly come into line with the new behaviors and become change advocates themselves. 5. Be persuasive Engage employees in change by being an energized leader. Focus on opportunities and persuade rather than assert authority. Share experiences as you persuade change through stories that focus on positive change. 6. Empower innovation and creativity Give opportunities for feedback and remain flexible as you alter course toward your change goals. Encourage people to be creative, discover solutions to unfolding problems, and to become part of the change process. The process is difficult for everyone involved, and your team will be more invested with solutions they have created themselves, rather than those dictated to them. 7. Remain positive and supportive People find change unsettling, even though change is a constant in personal lives as well as professional environments. They will need the support of a positive leader who inspires free thought, honest communication, and creativity as personal and team development is encouraged. Employees expect leaders to manage change. Inspirational leaders create a culture where change becomes the responsibility of all. I think there's people that are born with different genes that have different charismatic leadership things. They have all these charts with dominance, non-dominant and all the other things. I don't think leaders dominate; I think that's what's wrong. They're not dictators. All my leadership skills, I've always delegated to other people the responsibility to do things. And I nurture them because I know they fail. I fail. But it's like flying a kite. You let it go out in the air and once in awhile you've got to pull it back in. Sometimes you've got to put a tail on that kite. That's what you should do when you're developing people. I think entrepreneurs and leaders develop people. I don't think managers develop people. I think they develop systems to make the people work within a system. I think Dilbert hit that very carefully in what he's talked about management. Again, there is no management training. If someone's been in a company X number of years, we promote them to supervisor. After awhile, then he's a manager, and very little training is going into how you're going to train that person. An entrepreneur is born that way, and he learns a lot of stuff from watching. He's very observant about all those things, and he's very focused. He doesn't focus on the bottom line. He focuses on how is his vision going to come to fruition? He's got to open up his mind to other people, and I think he does, because he brings people -- I think entrepreneurs and leaders bring in people that complement their weaknesses. If you go into a hierarchy company in a major corporation, it's who gets a light switch on a wall or who gets the best furniture in there based on their structure in a company. You don't find that in entrepreneur companies. Everyone's equal. A clerical person is as equal as the president of the company. You don't treat people differently. I think once that changes, that's why people leave a company. If you behave properly and maintain good conduct .. you will earn the trust of every person you work. Today we will discuss the things that good employees avoid doing at work Gossip is a no. It can be very tempting to discuss others at work, the behaviour of colleagues, their habits, personality, dress sense .. but really is that necessary? Is it going to create value? I do t think so. You must avoid gossip at any cost. Gossip is waste of time. It’s productive, it can lead to conflict and gives people a bad impression of you. Avoid getting defensive It's easy to get defensive when you are given feedback or get angry or get annoyed but that does not lead to a resolution of the matter. If you receive feedback to take it constructively .. try to work on it. If you don't think the feedback is correct still do not get defensive .. try to make the changes that are asked of you and if you still receive the same feedback again and again ..politely put forward your point of view ..Humility and hard work should be your motto not defensiveness .let your work speak for itself, not your justification. Avoid complaining Complaining and cribbing show a weak personality and a sensitive ego that is easily hurt. Complaining is bad for your health and your career. Those employees who command respect never do it. Complaining creates negativity and spoils the work environment.. if you are a chronic complainer then you will lose the respect of your colleagues and they may even avoid you. Each time one can't receive accolades and praise.. there are times when we are given tough tasks and criticism but you have to learn to roll with the punches .. don't stoop down to complaining, make yourself stronger. Avoid being selfish. Be contributive - Good employees take on responsibility not just for their job but also for their team and the betterment of their company. Good employees don't act selfish .. they contribute always even if it's not their direct responsibility. They are driven by the need to create value in whatever way they can .they don't ever say " that's not my job " yet at the same time if they are unfairly overburdened by other people's work they politely refuse! Avoid aggression Good employees don't lose their cool, they don't get aggressive and have outbursts. You won't hear about them storming out of a meeting. No phone slamming. No destroying someone's good name. No finger pointing. No shouting. And yes no abusing. Patience is hard, takes practice but still, it matters the most, mutual respect and dignified conduct will make you a good employee.
